How can i balance expert discussion with a welcoming forum and good moderation?

I’ve been running a small hobby forum for a few years, and lately I’m struggling with how to handle a core group of members who are incredibly knowledgeable but also pretty harsh when newbies post basic questions. Their technical depth is amazing for the forum’s quality, but the atmosphere is becoming unwelcoming. I don’t want to lose these valuable contributors, but I also see new members getting scared off after their first post. Has anyone found a way to balance this kind of expert culture with being a friendly, open community?

Once we started labeling certain folks as trusted responders and asked them to frame any critique as a suggestion rather than a shove, the air softened a bit. We also added a gentle rule that new questions must receive at least one supportive reply before a direct critique can be posted. It didn’t solve everything, but it slowed the loudness enough that a few extra newbies stuck around.

It feels like you can tune the tone all day and still the real problem is fear of looking stupid in front of the group. We tried enforcing rules and it helped a little, but we still lost a handful of regulars who felt they couldn't contribute without getting roasted. The metrics we tracked were replies per thread and retention rate for new members, and those ticked down after we introduced stricter moderation.

I tried answering a simple beginner question last month, and instead of thanks I got a litany of 'have you even read the guide' comments. I stuck with it for a while, but the vibe pushed me to lurk rather than post. I'm not sure the problem is just the tone; maybe some people want a filter for newbies. I don't know.

Sometimes I wonder if the real issue is the forum's mission. We used to be a place where you could throw a quick question out and walk away with an answer, now it feels like a mini-exam room. I did a quick scan of other communities and saw a separate starter corner in a few places, but I didn't implement anything yet here. Maybe it's not the experts so much as the space that rewards speed over kindness. Maybe we should try a mixed approach, but I still don't know. What would you try first?
